MESLEKİ BENLİK SAYGISININ İŞE GÖMÜLMÜŞLÜK ÜZERİNDEKİ ETKİSİNDE ALGILANAN ÖRGÜTSEL DESTEĞİN ARACILIK ROLÜ: ÖĞRETMENLER ÜZERİNDE BİR ARAŞTIRMA

Abstract

Bu çalışmada, öğretmenlerin işe gömülmüşlük düzeylerini etkileyen faktörlerin incelenmesi amaçlanmaktadır. Literatürde işe gömülmüşlüğü etkileyen bireysel ve örgütsel öncüllerin olduğu ileri sürülmektedir. Bu bağlamda, işe gömülmüşlüğün bireysel öncülleri kapsamında mesleki benlik saygısı, örgütsel öncüller çerçevesinde ise örgütsel destek algısı ele alınmıştır. Çalışmada mesleki benlik saygısının işe gömülmüşlük üzerindeki etkisinde algılanan örgütsel desteğin aracılık rolü incelenmektedir. Araştırma amacı doğrultusunda, Çanakkale il merkezinde faaliyet gösteren 18 ilk ve orta dereceli eğitim kurumunun 201 öğretmeninden anket tekniği ile veriler elde edilmiştir. Elde edilen veriler, açıklayıcı ve doğrulayıcı faktör analizleri, korelasyon analizi ve hiyerarşik regresyon analizi aracılığıyla değerlendirilmiş ve anlamlı bulgulara ulaşılmıştır. Araştırma bulgularına göre; mesleki benlik saygısı öğretmenlerin işe gömülmüşlük sergileme düzeylerini pozitif yönde ve anlamlı olarak etkilediği bulgusu elde edilmiştir. Bununla birlikte algılanan örgütsel destek düzeyinin aracılık etkisi gösterdiği sonucuna ulaşılmıştır.
